Vi f\u00e5r nemlig bes\u00f8g af Mind Control-ekspert, foredragsholder og r\u00e5dgiver, Mikkel Severin, der st\u00e5r klar med et skarpt, sp\u00e6ndende opl\u00e6g, der zoomer helt ind p\u00e5, hvorfor emotionel intelligens altid b\u00f8r v\u00e6re en strategisk prioritet i arbejdsm\u00e6ssig sammenh\u00e6ng.<\/strong><\/p>\n<p>Mikkel er CEO i virksomheden, Mind Control, hvor han r\u00e5dgiver topledere og organisationer inden for emotionel intelligens baseret p\u00e5 sine mind control-teknikker. Mikkel laver bl.a. rammeaftaler med virksomheder, hvor han tager diverse teams gennem all-round 360 graders forl\u00f8b og tilbyder b\u00e5de individuel coaching, team workshops og kurser, hvor teknikkerne er i fokus.<\/p>\n<p>Dermed g\u00f8r Mikkel op med tankerne bag de traditionelle, klassiske personlighedstests, der gennemf\u00f8res i mange virksomheder, og som b\u00e6rer et helt andet fokus og form\u00e5l, end hvad Mikkel mener er gavnligt og effektivt i praksis.<\/p>\n<p>Mikkel forklarer: \u201dDe klassiske personlighedstests, som de fleste virksomheder benytter, er rigtig gode, fordi de er nemme, de er billige \u2013 og de er ikke s\u00e6rlig effektive, siger han og smiler. S\u00e5 \u201doutcomet\u201d er meget lille af flere \u00e5rsager. En af \u00e5rsagerne er, at n\u00e5r vi vurderer os selv, s\u00e5 vurderer vi os ud fra egne intentioner, men vi vurderer andre ud fra adf\u00e6rd. Og det er en meget stor og vigtig sondring. S\u00e5 for omverdenen er det handlingen, der afg\u00f8r det. Fordi det er handlingen og eksekveringen, der skaber resultatet, men for personen kan det v\u00e6re intentionen.\u201d<\/p>\n<p>If\u00f8lge Mikkel kr\u00e6ves der derfor nogle helt andre rammer end dem, der omkranser de klassiske personlighedstests. For at kunne opn\u00e5 et validt og brugbart datas\u00e6t, skal der skabes st\u00f8rre r\u00e5derum til b\u00e5de at \u00e5bne op for, hvordan man opfatter sig selv, men i s\u00e6rdeleshed ogs\u00e5, hvordan man opfattes af omverdenen. Derfor samarbejder Mikkel med Korn Ferry \u2013 et af de store internationale konsulentbureauer, som sammen med EQ-pioneren, Daniel Goleman, har lavet verdens mest validerende 360 graders unders\u00f8gelse.<\/p>\n<p>Med udgangspunkt i unders\u00f8gelsen f\u00e5r en person mulighed for at rate sig selv p\u00e5 forskellige parametre p\u00e5 baggrund af 12 kompetencer, som er fordelt p\u00e5 68 sp\u00f8rgsm\u00e5l samt to \u00e5bne sp\u00f8rgsm\u00e5l. Det helt unikke er, at mellem 10 og 30 andre personer f\u00e5r stillet samme opgave \u2013 nemlig at rate personen ud fra deres opfattelser af vedkommende. Blandt personerne kan v\u00e6re dem, der arbej-der for vedkommende, dem, der arbejder p\u00e5 samme niveau samt ledere, klienter og andre, hvor der ligeledes foreligger en relation.<\/p>\n<p>\u201dOg det vil sige, at lige pludselig f\u00e5r du et helt andet datas\u00e6t\u201d, understreger Mikkel. \u201dB\u00e5de fordi du selv f\u00e5r mulighed for at sige \u2013 hvor ser jeg mig selv? Men ogs\u00e5 \u2013 hvordan ser gruppen, de eksterne mig samlet set? Hvordan ser det ud inden for de forskellige grupper? Det er virkelig en \u00f8velse, hvor folk f\u00e5r sat et spejl op og kan sige \u2013 er den, jeg tror, jeg agerer som ogs\u00e5 den, som andre ser mig som?\u201d<\/p>\n<p><strong>Bogstavsorganisationer<\/strong><br \/>\nOg det er netop den gennemsigtighed, der kan mangle i disse \u2019bogstavsorganisationer\u2019, som Mikkel kalder dem. Bogstavsorganisationer er de organisationer, som har gennemf\u00f8rt en form for personlighedstest \u2013 og ved medarbejderens bord er typisk angivet en r\u00e6kke bogstavkombinationer, der udtrykker en specifik personlighedstype, opn\u00e5et via test. Alternativt st\u00e5r der fire klodser af hver sin farve, der illustrerer forskellige personlighedsprofiler.<\/p>\n<p>\u201dDet er godt nok kompliceret\u201d, konstaterer Mikkel.<\/p>\n<p>For det vil betyde, at n\u00e5r man skal tale med en person, s\u00e5 skal man f\u00f8rst overveje personlighedstypen, der st\u00e5r linet op i bogstaver eller farver, for dern\u00e6st at afkode, hvad det i virkeligheden betyder \u2013 og samtidig ogs\u00e5 have sit eget resultat af personlighedstesten in mente.<\/p>\n<p>\u201dS\u00e5 hvad er hans pr\u00e6ferencer, og hvad er mine pr\u00e6ferencer? Og hvad betyder det, og hvad skal jeg t\u00e6nke over? S\u00e5 hvis jeg er AFJB, og du er EPKC, eller hvad bogstaverne m\u00e5tte v\u00e6re, hvordan skal vi s\u00e5 interagere lige nu i det her \u00f8jeblik? Hvor mange bogstavkombinationer skal du kunne huske? Og hvad med farver? Er du altid gr\u00f8n eller bl\u00e5 eller kun bl\u00e5 eller gr\u00f8n i nogle situationer? Skral al det der v\u00e6k, for det er s\u00e5 kompliceret, at det ikke har v\u00e6rdi i praksis\u201d, konstaterer Mikkel.<\/p>\n<p>I praksis mener han i stedet, at opgaven skal lyde p\u00e5 \u2013 helt enkelt \u2013 at kigge p\u00e5 personen. Hvordan har vedkommende det? Er personen stresset, glad, frustreret? Hvad er det, der styrer personen i \u00f8jeblikket? Og s\u00e5 interagerer man p\u00e5 den baggrund.<\/p>\n<p>\u201dOg det er her du f\u00e5r \u201dimpact\u201d\u201d, fastsl\u00e5r Mikkel.<\/p>\n<p>Derfor giver s\u00e5kaldte bogstavsorganisationer tit en falsk tryghed og baserer sig ofte p\u00e5 det, Mikkel kalder for CMA-adf\u00e6rd, der d\u00e6kker over udtrykket, \u2019cover my ass\u2019 \u2013 det vil sige en adf\u00e6rd, hvor virksomheder ikke reflekterer over det \u00f8nskede outcome, men i stedet s\u00f8s\u00e6tter strategi- eller kulturprojekter, der ikke bygger p\u00e5 en vision eller et \u00f8nsket resultat, som rent faktisk kan implementeres i den anden ende, men snarere p\u00e5 form\u00e5let om at kunne fremvise et eller andet form for tiltag eller initiativ overfor bestyrelsen \u2013 for s\u00e5 kan man trods alt ikke blive klandret for ikke at have gjort noget i praksis.<\/p>\n<p><strong>Kernekompetencerne i emotionel intelligens<\/strong><br \/>\nAt kunne forst\u00e5 andre mennesker og m\u00f8de dem der, hvor de er, kr\u00e6ver alts\u00e5 i bund og grund ikke specifikke tests i Mikkels optik \u2013 men om at bruge sine emotionelle kompetencer til se p\u00e5 personen; hvordan personen arbejder og agerer og derfra indlede en samtale \u2013 for det kan jo v\u00e6re, man selv oplever en situation p\u00e5 \u00e9n m\u00e5de, men den anden opfatter den p\u00e5 en hel anden m\u00e5de. Har man ikke en dialog om, hvad der ligger i det og forskellighederne imellem sig, s\u00e5 vil man uanset hvad ende med at g\u00e5 sk\u00e6vt til det. N\u00e5r folk f\u00f8rst begynder at antage intentioner om hinanden, fordi dialogen ikke er der, s\u00e5 kollapser teamet.<\/p>\n<p>Derfor skal emotionel intelligens <em>altid<\/em> v\u00e6re en strategisk prioritet. Blandt kernekompetencerne l\u00e6gger Mikkel her is\u00e6r v\u00e6gt p\u00e5 tre; <strong>selvindsigt<\/strong>, <strong>selvregulering<\/strong> og <strong>empati<\/strong>, som naturligvis ogs\u00e5 er inkluderet som en del af de 12 kompetencer i unders\u00f8gelsen.<\/p>\n<p>\u201dEn f\u00f8lelsesm\u00e6ssig <strong>selvindsigt<\/strong> er hele kernen inden for EQ\u201d, forklarer Mikkel. \u201dNogle af de ting, folk der har selvindsigt, udviser er, at de blandt andet er \u00e5bne og \u00e6rlige overfor egne styrker og svagheder, og de har ikke noget problem med at sige: \u201dDet her \u2013 det ved jeg faktisk ikke noget om\u201d\u201d.<\/p>\n<p>Omvendt understreger Mikkel, at det er farligt at have folk i ledelsespositioner, der ikke har selvindsigt. For det er netop de personer, der er villige til at tr\u00e6ffe kommercielle beslutninger uden at have den faglige viden om, hvad der giver mening.<\/p>\n<p>\u201dDet er noget, vi ser igen og igen, hvor folk har de her blind spots omkring egen faglighed, og frem for at sige: \u201dDet her bliver jeg lige n\u00f8dt til at finde ud af, hvordan skal l\u00f8ses\u201d, s\u00e5 \u2019freestyler\u2019 de, fordi de er bekymrede for at miste ansigt, hvis de siger, at de faktisk ikke har styr p\u00e5 det her emne\u201d, forklarer Mikkel.<\/p>\n<p>Nogle af kendetegnene ved den allerst\u00e6rkeste og mest succesfulde leder er, at det falder personen helt naturligt at st\u00e5 ved, n\u00e5r vedkommende ikke har svaret p\u00e5 en specifik problemstilling eller indsigten i et specifikt emne. Vedkommende kan beskrive egne f\u00f8lelser, og ved, hvordan f\u00f8lelserne p\u00e5virker andre omkring dem. N\u00e5r tingene g\u00e5r godt, stiller vedkommende sig typisk op og tilsides\u00e6tter sig selv for at give plads til at hylde og anerkende kollegernes arbejde og indsats. Omvendt n\u00e5r tingene g\u00e5r skidt, ja, s\u00e5 er vedkommende ogs\u00e5 den f\u00f8rste til at stille sig op og tage ansvar for de mangler, der m\u00e5tte have v\u00e6ret i den givne kontekst.<\/p>\n<p>Mangler man derimod selvindsigt, vender dynamikken typisk 180 grader, forklarer Mikkel. N\u00e5r tingene g\u00e5r godt, er personen typisk hurtig til at stille sig op i medierne og tage al \u00e6ren for succesen. G\u00e5r tingene skidt, s\u00e5 er personen typisk ikke en, medarbejderne har lyst til at v\u00e6re i n\u00e6rheden af, for nu er det markedet, kolleger, ansatte, klienter, kunder \u2013 alle andre end personen selv, der b\u00e6rer skylden. Og i samme omb\u00e6ring er indr\u00f8mmelsen af potentielle fejl stort set umulig.<\/p>\n<p><strong>Selvregulering<\/strong> er ligeledes en essentiel kompetence. Hvor god er personen til at styre sit temperament? Kan vedkommende holde hovedet koldt i stressede situationer?<\/p>\n<p>\u201dHvis ikke de har den her selvregulering, s\u00e5 vil de internt blive beskrevet som en tikkende bombe\u201d, siger Mikkel. \u201dDer er ingen, som har lyst til at overbringe information, fordi de bliver nerv\u00f8se. Og det betyder ogs\u00e5, at i praksis er det et af de tr\u00e6k, som leder til CEO-sygdom\u201d.<\/p>\n<p>CEO-sygdom betyder, at lederen lever i et informationsvakuum, forklarer Mikkel og understreger, at manglende selvregulering netop g\u00f8r, at de ikke f\u00e5r den information de skulle og burde have \u2013 fordi ingen har lyst til at v\u00e6re budbringeren bag n\u00f8dvendig og kritisk information.<\/p>\n<p>Tredje kernekompetence er <strong>empati<\/strong>. Hvor god er vedkommende til at forst\u00e5 og lytte til andre? I forbindelse med empati som kompetence, ses ofte et specifikt m\u00f8nster i omtalte unders\u00f8gelse, fort\u00e6ller Mikkel \u2013 nemlig, at de personer, der arbejder for individet i unders\u00f8gelsen, scorer dem lavt, mens dem, der er p\u00e5 samme niveau eller over ofte scorer dem h\u00f8jt.<\/p>\n<p>\u201dDet er en klassisk problemstilling, hvor folk er enormt gode til at lede opad. S\u00e5 det vil sige, at udadtil overfor klienterne, s\u00e5 kan de m\u00f8de deadlines, de kan v\u00e6re smilende \u2013 alt kan lade sig g\u00f8re. Indadtil s\u00e5 er den m\u00e5de, de f\u00e5r det til at ske p\u00e5, at de presser medarbejderne, de udsteder frygt, de giver dem ikke tilstr\u00e6kkeligt med ressourcer, de lytter ikke til dem og s\u00e5 videre,\u201d fort\u00e6ller Mikkel.<\/p>\n<p>L\u00c6S OGS\u00c5: <a href=\"https:\/\/egn.com\/dk\/er-foelelsesmaessig-intelligens-lig-med-god-ledelse\/\">Er f\u00f8lelsesm\u00e6ssig intelligens lig med god ledelse?<\/a><\/p>\n<p><strong>Kernen i diskrepans<\/strong><br \/>\nNoget af det, Mikkel ofte observerer, er en uoverensstemmelse mellem det, virksomheder siger og udtrykker, og det, som rent faktisk sker i hverdagen \u2013 kernen i diskrepans, som han kalder det. Mange virksomheder har eksempelvis listet en r\u00e6kke interne v\u00e6rdier, men i hvor h\u00f8j grad skinner disse egentlig igennem i kulturen i hverdagen? Eller ogs\u00e5 ser vi virksomheder melde ud om en ny politik, som de i virkeligheden slet ikke f\u00f8lger selv. N\u00e5r der er for stor diskrepans, er det netop, at de emotionelle aspekter indtr\u00e6der og medarbejderne reagerer p\u00e5 oplevelserne. Og det kan v\u00e6re alt fra frustration og mistillid til at folk bliver demotiverede og i sidste ende ikke \u00f8nsker at v\u00e6re p\u00e5 arbejdspladsen.<\/p>\n<p>Samtidig ser vi ogs\u00e5 i praksis, hvordan forfremmelser stadig sker med blik for anciennitet, alder og de antal timer, der l\u00e6gges i arbejdet \u2013 og uden skelen til, om vedkommende rent faktisk har de rette emotionelle kompetencer.<\/p>\n<p>\u201dOg inden for tre m\u00e5neder, s\u00e5 er den afdeling i underskud, folk er demotiverede, den er ikke innovativ, den m\u00f8der ikke deadlines, folk er frustrerede, der er mistillid \u2013 alle de her dynamikker trives. Og folk begynder at s\u00f8ge v\u00e6k\u201d, siger Mikkel.<\/p>\n<p>Og til trods for, at det tit faktisk er muligt at kunne forudse, at en person ikke vil v\u00e6re god i den p\u00e5g\u00e6ldende rolle, s\u00e5 ser vi det alligevel ske, at vedkommende ender der.<\/p>\n<p><strong>Emotionel intelligens skal v\u00e6re en strategisk prioritet<\/strong><br \/>\n\u201dDet v\u00e6rste, der kan ske, og som stort set alle g\u00f8r i en rekrutteringsproces, det er, at man i meget h\u00f8j grad ensidet taler om IQ-tests \u2013 kan du l\u00f8se den her opgave? Men hvorvidt folk er gode til deres job, korrelerer jo kun meget l\u00f8st p\u00e5 deres erfaring og med deres uddannelse\u201d, understreger Mikkel.<\/p>\n<p>\u00c9n ting er, at man kan sige, at EQ d\u00e6kker over en r\u00e6kke vigtige v\u00e6rdier \u2013 men business casen er \u2019second to none\u2019, mener Mikkel. Ligegyldig hvilken business case, der er tale om, s\u00e5 er der intet, der sl\u00e5r EQ. Vi ved, at EQ er dobbelt s\u00e5 vigtigt som IQ for at f\u00e5 succes p\u00e5 alle ledelsesniveauer.<\/p>\n<p>\u201dOm vi ser p\u00e5 s\u00e6lgere, ledere, l\u00e6ger \u2013 uanset hvilket dom\u00e6ne, hvilken industri, s\u00e5 ved vi, at EQ dikterer, hvem der bliver suver\u00e6nt succesfulde og hvem, der ikke g\u00f8r\u201d, understreger Mikkel. \u201dEmotionel intelligens skal
