Vi taler om inklusion, men skaber for f\u00e5 reelle jobs til dem, der st\u00e5r udenfor,\u201d siger Joel Haviv, forfatter og ledelsesr\u00e5dgiver.<\/p>\n\n\n\n<p>If\u00f8lge ham er det ikke kun et sp\u00f8rgsm\u00e5l om mangel p\u00e5 arbejdskraft \u2013 men om, at vi endnu ikke har gent\u00e6nkt, hvad arbejde er, hvem det er for, og hvordan opgaver kan organiseres anderledes.<\/p>\n\n\n\n<p>\u201cHvis vi vil forts\u00e6tte med at vokse, skal vi turde tale om, hvem vi systematisk ikke f\u00e5r med.\u201d<\/p>\n\n\n\n<p>Manglen p\u00e5 arbejdskraft er en af de mest presserende udfordringer for organisationer i dag. Men if\u00f8lge Joel Haviv er det en fejl at se det som et rent rekrutteringsproblem.<\/p>\n\n\n\n<p>\u201cDilemmaet er st\u00f8rre end som s\u00e5. Vi har ikke gent\u00e6nkt arbejdet. Hvilke opgaver kan l\u00f8ses anderledes? Kan vi skabe flere fleksible jobs p\u00e5 10, 15 eller 20 timer? Og hvordan f\u00e5r vi flere med?\u201d<\/p>\n\n\n\n<p>Han peger p\u00e5 grupper som neurodivergente, seniorer og mennesker uden for arbejdsmarkedet som en del af l\u00f8sningen, hvis organisationer er villige til at t\u00e6nke nyt.<\/p>\n\n\n\n<p>Samtidig peger han p\u00e5 et andet centralt dilemma: m\u00e5den vi organiserer ledelse p\u00e5.<\/p>\n\n\n\n<p>\u201cAlt for mange ledergrupper fungerer som statusfora med individuelle KPI\u2019er, mandater og pres,\u201d siger han. Men medarbejderne forventer noget andet.<\/p>\n\n\n\n<p>\u201cDe forventer, at lederne st\u00e5r sammen. At der er retning og f\u00e6lles ansvar.\u201d<\/p>\n\n\n\n<p>Hvis ledelse forbliver individualiseret, bliver strategien fragmenteret &#8211; og det kan m\u00e6rkes i b\u00e5de trivsel og resultater.<\/p>\n\n\n\n<p>\u201cVi skal bev\u00e6ge os fra \u2018min afdeling\u2019 til \u2018vores virksomhed\u2019.\u201d<\/p>\n\n\n\n<p>I en tid med mangel p\u00e5 arbejdskraft bliver dilemmaforst\u00e5else afg\u00f8rende.<\/p>\n\n\n\n<p>\u201cDilemmaer skal ikke fjernes. De skal afvejes,\u201d forklarer Joel Haviv.<\/p>\n\n\n\n<p>N\u00e5r organisationer mangler AI-specialister, sygeplejersker eller h\u00e5ndv\u00e6rkere, handler det ikke kun om rekruttering. \u201cDet er et strategisk dilemma. Hvad betyder det for vores ambitioner? For tempoet? For kulturen?\u201d<\/p>\n\n\n\n<p>Hvis organisationer ikke taler \u00e5bent om disse sp\u00e6ndinger, mister de trov\u00e6rdighed &#8211; is\u00e6r over for medarbejdere. Unge gennemskuer hurtigt, hvis vi taler om v\u00e6kst uden at tale om begr\u00e6nsningerne. Det samme g\u00f8r erfarne medarbejdere.<\/p>\n\n\n\n<p>If\u00f8lge Joel Haviv begynder forandringen i ledergruppen.<\/p>\n\n\n\n<p>\u201cIkke som et HR-projekt. Ikke med endnu en m\u00e5ling. Men med en reel samtale.\u201d<\/p>\n\n\n\n<p>Det kr\u00e6ver, at ledere t\u00f8r tage emner som arbejdskraft, stress og strategisk tid op &#8211; og diskutere dem som f\u00e6lles udfordringer.<\/p>\n\n\n\n<p>\u201cN\u00e5r medarbejdere oplever, at lederne kan tale \u00e5bent om pres, usikkerhed og prioritering, \u00e6ndrer det kulturen.\u201d<\/p>\n\n\n\n<p>Men det stiller krav til lederne.<\/p>\n\n\n\n<p>\u201cHvis ledergruppen ikke kan rumme dilemmaerne, kan organisationen heller ikke.\u201d<\/p>\n\n\n\n<p>Moderne ledelse er if\u00f8lge Joel Haviv presset af tre ting: hastighed, performancekultur og mangel p\u00e5 strategisk tid.<\/p>\n\n\n\n<p>\u201cAlligevel kr\u00e6ver ledelse refleksion,\u201d siger han.<\/p>\n\n\n\n<p>Han efterlyser en ny form for tydelighed:<\/p>\n\n\n\n<p>\u201cEn leder m\u00e5 kunne sige: \u2018Jeg svarer dig i morgen. Jeg skal t\u00e6nke.\u2019\u201d<\/p>\n\n\n\n<p>Tydelighed handler ikke om at have alle svar &#8211; men om at st\u00e5 ved de afvejninger, der ligger bag beslutningerne.<\/p>\n\n\n\n<p>Og vigtigst:<\/p>\n\n\n\n<p>\u201cMan skal ikke navigere alene.\u201d<\/p>\n\n\n\n<p>N\u00e5r udfordringer som rekruttering, trivsel og strategi bliver individuelle problemer, mister organisationen styrke. N\u00e5r de bliver f\u00e6lles dilemmaer, bliver de strategiske.<\/p>\n\n\n\n<p>De n\u00e6ste 5-10 \u00e5r vil ikke byde p\u00e5 f\u00e6rre dilemmaer &#8211; men tydeligere.
