Men if\u00f8lge ledelsesr\u00e5dgiver og forfatter <a href=\"https:\/\/egn.com\/dk\/moed-egn\/christian-qvick\/\" type=\"person\" id=\"34314\">Christian Qvick<\/a> er l\u00f8ftet bygget p\u00e5 myter, ikke p\u00e5 viden \u2013 og konsekvensen er d\u00e5rligere ledelse, mere afstand og risiko for diskrimination.<\/p>\n\n\n\n<p>I mange organisationer er generationsledelse blevet en fast del af HR-v\u00e6rkt\u00f8jskassen. Boomere, Gen X, millennials og Gen Z beskrives som fundamentalt forskellige grupper, der kr\u00e6ver hver deres ledelsesgreb. Tanken er enkel: Forst\u00e5r du generationen, forst\u00e5r du medarbejderen.<\/p>\n\n\n\n<p>Problemet er bare, at virkeligheden ikke er s\u00e5 enkel.<\/p>\n\n\n\n<p>I sin bog <em>Farvel til generationsledelse<\/em> g\u00f8r Christian Qvick op med den popul\u00e6re tilgang. Hans pointe er klar: N\u00e5r ledere leder efter generationstr\u00e6k, overser de det, der faktisk betyder noget \u2013 nemlig det enkelte menneske.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-en-tillokkende-forklaring-i-en-kompleks-tid\">En tillokkende forklaring i en kompleks tid<\/h2>\n\n\n\n<p>If\u00f8lge Christian Qvick har generationsledelse f\u00e5et vind i sejlene, fordi den tilbyder noget, mange ledere savner: overskuelighed. I en hverdag pr\u00e6get af travlhed, forandringer og mangfoldighed kan det v\u00e6re fristende at gribe fat i en model, der lover klare svar p\u00e5, hvad medarbejdere vil have, og hvordan de skal motiveres.<\/p>\n\n\n\n<p>Det er dybt menneskeligt at lede efter m\u00f8nstre. Men n\u00e5r vi begynder at forklare adf\u00e6rd med f\u00f8dsels\u00e5r, leder vi p\u00e5 et forkert grundlag, siger han.<\/p>\n\n\n\n<p>If\u00f8lge ham ender ledere med at tr\u00e6ffe beslutninger p\u00e5 baggrund af fort\u00e6llinger, der f\u00f8les rigtige \u2013 men som ikke holder, n\u00e5r de m\u00f8der forskningen.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-myte-1-generationsforskelle-er-dokumenterede\">Myte 1: Generationsforskelle er dokumenterede<\/h3>\n\n\n\n<p>En af de mest sejlivede antagelser er, at forskningen bakker op om markante generationsforskelle. Men tv\u00e6rtimod viser store internationale studier, at der stort set ikke er forskel p\u00e5 generationers arbejdsv\u00e6rdier, engagement, loyalitet eller \u00f8nsker til arbejdslivet.<\/p>\n\n\n\n<p>Der findes ikke evidens for, at mennesker har bestemte pr\u00e6ferencer, blot fordi de er f\u00f8dt i et bestemt \u00e5rti, forklarer Christian Qvick.<\/p>\n\n\n\n<p>Alligevel lever forestillingerne videre \u2013 ikke mindst fordi de gentages i b\u00f8ger, p\u00e5 konferencer og i konsulentbranchen.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-myte-2-alder-bliver-forvekslet-med-generation\">Myte 2: Alder bliver forvekslet med generation<\/h3>\n\n\n\n<p>N\u00e5r unge medarbejdere skifter job ofte, eller \u00e6ldre medarbejdere udviser skepsis over for nye tiltag, bliver det ofte forklaret som generationstr\u00e6k. Men if\u00f8lge Qvick er det en fejlslutning.<\/p>\n\n\n\n<p>Unge har altid skiftet job oftere end \u00e6ldre. Det gjorde tidligere generationer ogs\u00e5. Det handler om livsfase, ikke om generation, siger han.<\/p>\n\n\n\n<p>Livssituation, personlighed og livsfase spiller en langt st\u00f8rre rolle for, hvad mennesker har brug for p\u00e5 arbejdet, end deres f\u00f8dsels\u00e5r g\u00f8r.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-myte-3-generationsledelse-er-individuel-ledelse\">Myte 3: Generationsledelse er individuel ledelse<\/h3>\n\n\n\n<p>Mange ledere oplever, at generationsledelse hj\u00e6lper dem med at tage individuelle hensyn. Men i praksis sker det modsatte, mener Christian Qvick.<\/p>\n\n\n\n<p>N\u00e5r du leder Marianne som \u201cboomer\u201d eller Mads som \u201cGen Z\u2019er\u201d, reducerer du dem til en type. Det er ikke individuel ledelse \u2013 det er kategoriledelse, siger han.<\/p>\n\n\n\n<p>Medarbejdere risikerer at f\u00f8le sig misforst\u00e5et eller overset, fordi lederen ser etiketten f\u00f8r mennesket.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-myte-4-kasser-skaber-forstaelse\">Myte 4: Kasser skaber forst\u00e5else<\/h3>\n\n\n\n<p>En udbredt p\u00e5stand er, at generationsledelse kan bygge bro mellem yngre og \u00e6ldre medarbejdere. If\u00f8lge Qvick har det ofte den modsatte effekt.<\/p>\n\n\n\n<p>\u2013 N\u00e5r vi taler om hinanden som generationer, begynder vi at lede efter forskelle i stedet for f\u00e6llestr\u00e6k. Det \u00f8ger afstanden og forst\u00e6rker fordomme, siger han.<\/p>\n\n\n\n<p>Sproget former virkeligheden, og n\u00e5r organisationer systematisk taler i generationskategorier, risikerer de at skabe splittelse frem for samarbejde.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-myte-5-god-ledelse-kan-forenkles\">Myte 5: God ledelse kan forenkles<\/h3>\n\n\n\n<p>Generationsledelse tilbyder en genvej. Men god ledelse er ikke nem, og den kan ikke reduceres til en manual, pointerer Qvick.<\/p>\n\n\n\n<p>Det kr\u00e6ver tid, nysgerrighed og dialog at forst\u00e5 mennesker. Men det er netop det arbejde, der skaber engagement og trivsel, siger han.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-hvad-skal-ledere-gore-i-stedet\">Hvad skal ledere g\u00f8re i stedet?<\/h2>\n\n\n\n<p>If\u00f8lge Christian Qvick b\u00f8r ledere l\u00e6gge generationsguides v\u00e6k og i stedet fokusere p\u00e5 to grundprincipper:<\/p>\n\n\n\n<p>1. Se lighederne f\u00f8r forskellene<\/p>\n\n\n\n<p>Mennesker \u00f8nsker grundl\u00e6ggende det samme \u2013 fx mening, anerkendelse, tryghed og ordentlige rammer. Det er ikke generationsbestemt \u2013 det er menneskeligt.<\/p>\n\n\n\n<p>2. Led mennesker \u2013 ikke grupper<\/p>\n\n\n\n<p>God ledelse starter med nysgerrighed. Sp\u00f8rg ind til medarbejderens motivation, livssituation og behov her og nu \u2013 i stedet for at fokusere p\u00e5, hvilken generation vedkommende tilh\u00f8rer.<\/p>\n\n\n\n<p>\u2013 Bo er ikke en boomer. Han er Bo. Og Mille er ikke en millennial. Hun er Mille.
